Small architectural firm leaders had salary declines from 2023 to 2025

More small firms are offering their staff professional benefits as business conditions tighten, according to the latest AIA Small Firm Compensation & Benefits Report.

After strong salary growth in 2021-2022, leaders at small architectural firms experienced salary declines from 2023 to 2025, according to the latest AIA Small Firm Compensation & Benefits Report.

The salary dip reflects tighter business conditions as billings and backlogs softened. Staff architects and emerging professionals saw modest pay increases, with average annual compensation rising by 4.4% from 2023 to 2025.

To sweeten the pot for staff, more small firms are offering licensure support, AIA membership dues, mentorship programs, and flexible work arrangements, including remote work, flexible hours, and parental accommodations.

Small firms are vital to the architectural profession, making up 74% of architectural businesses. These firms vary widely in roles, structures, and compensation practices.
